We define Quality of Hire (QoH) as a new hire’s impact on the organization. A new hire’s impact on the organization can be broken down to two factors:

  • Does the employee do their job effectively? (performance)

  • Will the employee stay in the organization? (retention)

To have a positive impact on the organization (and thus be a “high quality” employee), an employee not only performs effectively but stays in the organization.

At Searchlight, we believe in measuring QoH at the individual level first, and then aggregating the QoH per larger group, e.g. team, manager, organization. This is because we want our insights to be actionable for direct managers as well as People Leaders.

How is Quality of Hire measured?

We measure Quality of Hire by measuring 4 questions (Performance, Belonging, Alignment, and Enablement) from the perspective of both the manager and employee.

We measure QoH by asking the manager to rate the employee on four questions and the employee to self-rate on the same four questions.

Quality of Hire = (Manager + Employee) x (Performance + Belonging + Alignment + Enablement).

What questions do we ask to measure Quality of Hire?

For each of the previously mentioned four factors (Performance, Belonging, Alignment, and Enablement), we ask the following survey questions across all companies with slight variations when asking the Manager or the New Hire.

Belonging Question

Manager: Based on observations, [the individual] demonstrates the values of our organization

New Hire: I feel that I belong in this organization


Alignment Question

Manager: Based on the role's job description, [the individual]'s work matches what we hired them for

New Hire: This role matches the expectations that were set during the recruiting process

Enablement Question

Manager: I have enabled [the individual] to be successful in their role

New Hire: I have been given the tools & resources to succeed and get the job done.


Performance Question

Manager: Relative to expectations, [the individual] is meeting requirements for the role

New Hire: Relative to expectations, I am meeting requirements for my role

These survey questions are asked to all customers in order to ensure consistency in how we measure Quality of Hire.
